Résumé Dans un contexte marqué par la transformation digitale, la marque employeur ne se limite plus à une approche descendante, mais s’inscrit désormais dans une logique participative où les collaborateurs jouent un rôle actif. Toutefois, la littérature existante reste fragmentée et ne propose pas de modèle intégrateur articulant simultanément la marque employeur digitale, l’identification organisationnelle, la co-création, le capital psychologique, l’engagement et la rétention des talents. Cet article vise à combler cette lacune en analysant le rôle de la co-construction digitale de la marque employeur dans l’engagement des employés et la rétention des talents. En s’appuyant sur une revue de littérature narrative et structurée, cette étude mobilise quatre cadres théoriques complémentaires : la théorie de la signalisation, la théorie de l’identité sociale, la théorie de la co-création de valeur et la théorie du capital psychologique. L’analyse de la littérature suggère l’existence de liens d’interdépendance entre ces approches, conduisant à la proposition d’un modèle conceptuel intégré. La marque employeur y est envisagée comme un dispositif de signalisation influençant l’identification organisationnelle, qui favorise la participation des salariés aux processus de co-création. Ce processus contribuerait à son tour, au développement du capital psychologique, renforçant ainsi l’engagement organisationnel et la rétention des talents. Enfin, cet article contribue sur le plan théorique en proposant un modèle intégrateur à visée exploratoire, destiné à structurer l’analyse des mécanismes de co-construction de la marque employeur à l’ère numérique. Il ouvre également des pistes de recherche empirique visant à tester les relations proposées, notamment dans les contextes émergents. Abstract In a context shaped by digital transformation, employer branding is no longer limited to a top-down approach but increasingly relies on a participatory logic in which employees play an active role. However, the existing literature remains fragmented and lacks an integrative model that simultaneously links digital employer branding, organizational identification, co-creation, psychological capital, employee engagement, and talent retention. This article aims to address this gap by examining the role of the digital co-construction of employer branding in fostering employee engagement and talent retention. Drawing on a structured narrative literature review, the study mobilizes four complementary theoretical frameworks: signaling theory, social identity theory, value co-creation theory, and psychological capital theory. The literature review suggests interdependent relationships among these perspectives, leading to the development of an integrated conceptual model. Employer branding is conceptualized as a signaling mechanism that influences organizational identification, which in turn encourages employee participation in co-creation processes. These processes are likely to foster the development of psychological capital, thereby strengthening organizational engagement and talent retention. Finally, this article contributes theoretically by proposing an exploratory integrative framework to better understand the mechanisms underlying the co-construction of employer branding in the digital era. It also outlines avenues for future empirical research aimed at testing the proposed relationships, particularly in emerging contexts.
